Fostering a Positive Emotional Climate

Lessons from Managing High Performing Teams

Over the past few years, I found myself in conference rooms with my team, facing yet another challenge: an insurmountable project deadline, a change to team structures affecting pay and seniority, or some other cortisol-releasing high-stress situation. The atmosphere was tense, filled with the silent hum of laptops and the occasional frustrated sigh. It was in that moment I realized that the emotional climate of the team was on the brink of collapse, and something had to change.


Creating a positive emotional climate within a team isn't just about smiles and high-fives. It's about fostering an environment where everyone feels valued, supported, and motivated to contribute their best. It's the foundation upon which trust, collaboration, and productivity are built.


I began the mend with small steps. One morning, I got coffee for the team. It wasn’t much, but the gesture was met with surprised smiles and a noticeable lift in spirits. That day, I saw firsthand how a simple act of kindness could change the mood and energy of the room. It wasn’t about the coffee; it was about showing appreciation and care.


Next, I made a conscious effort to acknowledge the hard work and achievements of team members. During meetings, instead of diving straight into the agenda, I took a few moments to highlight recent successes and thank individuals for their contributions. This not only boosted morale but also encouraged others to strive for recognition. Working with remote and hybrid teams, I found we still needed to include ‘watercooler talk.’ The five to ten minutes spent catching up with people, asking about families, events, and weekend festivities led to greater team cohesion and trust.


However, creating a positive emotional climate goes beyond recognition and small gestures. It's about open communication and genuine connections. I began scheduling regular one-on-one check-ins with each team member. These weren’t just about project updates; they were about understanding their personal goals, challenges, and aspirations. By taking the time to listen, I learned more about what motivated each person and how I could better support them. To show commitment to their goals, I linked company and department goals to personal goals. This tends to lead to win-win scenarios for both the company and the team member.


Transparency played a crucial role as well. When facing setbacks or difficult decisions, I made sure to communicate openly and honestly with the team. Some have said that my level of transparency and honesty with the team is sometimes more than necessary but sharing the reasons behind certain choices and acknowledging the challenges we faced, helped build trust and fostered a sense of shared responsibility.


To overcome the monotony of working long hours with intense focus and to keep spirits high, we introduced "stress busters" – short breaks where we’d engage in fun activities like quick games of hangman, team trivia, or even just a walk outside (I call these leadership loops). These moments of levity helped release tension and reminded us that we were in it together.


Of course, cultivating a positive emotional climate isn't a one-time effort but a continuous process. It requires consistent attention and a genuine commitment to the well-being of your team. I found that by regularly soliciting feedback and being open to making changes based on that feedback, I could ensure that our team environment remained positive and supportive.


So, if you’re looking to enhance the emotional climate within your team, start with small acts of kindness and recognition. Foster open communication, be transparent, and find ways to inject a bit of fun into your routine. Remember, at the end of the day, people are people, so it’s about creating an environment where everyone feels valued and motivated to bring their best selves to work every day.
